The Science Behind the Metaphor

When you repeat a thought or behavior, neurons fire together.

And here’s the key principle:
Neurons that fire together, wire together.

The more a pathway is used, the stronger and faster it becomes.

That’s not motivation.
That’s biology.

If an athlete repeatedly responds to mistakes with:

“I’m terrible.”
“I can’t do this.”
“This always happens.”

They are literally reinforcing that mental road. The brain becomes efficient at self-doubt.

But if they train:

“Next play.”
“Reset.”
“Control what I can.”

They strengthen a different pathway. The brain adapts. It always adapts.

What This Means for Athletes

Confidence isn’t a personality trait. It’s a neural pathway.

And composure isn’t luck.
It’s wiring built through repetition under pressure.

When you practice:

• Controlled breathing
• Positive self-talk
• Body language discipline
• Reset routines

You are engineering resilience. That’s neuroplasticity in action.

What This Means for Coaches

How we practice helps shape our players’ mindset. High standards + repetition build accountability highways in the brain. Player-led conversations can build leadership highways. Letting excuses slide builds something, too.

You’re always building something.

A couple of weeks ago, I made a decision that’s been on my mind for a while.
After 20 years as the varsity basketball coach in Lake City…
I’m stepping away.

Not because I stopped loving it.
Not because I stopped believing in it.

But because I know it’s time.

The Truth About Coaching

Coaching is one of the greatest jobs in the world.

You get to impact kids. You get to build something bigger than yourself. You get to be part of moments that last a lifetime.

But it also asks a lot. Time. Energy. Emotional investment.

At some point, you have to ask yourself an honest question: Can I still give this what it deserves?

What I've Been Thinking About

This past year, I've felt the pull in many directions: traveling, family time, coaching, my FT job as a Principal, and the work I'm building with coaches across the country.

After 20 years, you start to see what actually matters.
Not the noise. Not the scoreboard.
The things that last.

Here are 20 lessons I’ll carry with me.
The ones that actually matter.

20 Lessons From 20 Years as a Head Coach

These lessons are hard-earned truths from 20 years of wins, losses, tough conversations, and everything in between.

1. Culture is built every day. Not in the preseason speech. In what you allow on a Tuesday in January.

2. Relationships drive everything. Kids don't care what you know until they know you care. Full stop.

3. Standards over feelings. What you tolerate becomes your standard. Protect it like it matters, because it does.

4. Consistency is the real skill. Simple done daily beats complex done occasionally. Every time.

5. Accountability starts with you. Before you hold your players accountable, look in the mirror. You set the tone.

6. Confidence is built through preparation. There are no shortcuts. Earned belief comes from earned reps.

7. Roles matter more than talent. Great teams are built when players accept their role and own it completely.

8. Adversity reveals your culture. Pressure doesn't build what you have. It exposes it. Build accordingly.

9. The best players want more coaching, not less. If your best player is coachable, everyone else follows. If they're not, you have a problem.

10. Communication is a coaching skill. How you say it matters as much as what you say. Learn the difference.

11. Process over outcome. Teams that chase the scoreboard lose focus. Teams that chase the standard find results.

12. Your energy is contagious. Walk into the gym dragging, and your team will drag. You don't get to have a bad day on the sideline.

13. Great assistants make great programs. The coaches beside you determine what you can build. Choose them carefully and invest in them daily.

14. Losing teaches more than winning. Some of my best coaching moments happened after the worst losses. Sit in it. Learn from it. Move.

15. Trust is the foundation of everything. Without it, your system doesn't matter. Players don't execute what they don't believe in.

16. The quiet kid needs you most. The loud ones will find their way. It's the quiet ones who are waiting to see if you notice.

17. Parents are part of the team. How you lead them determines how much peace you have. Ignore them, and they'll fill the silence.

18. Every player defines your legacy. Not just the stars. The one who sat at the end of the bench for three years, that relationship matters too.

19. Halftime is leadership, not X's and O's. Your team doesn't need a lecture. They need clarity, calm, and belief. Give them that.

20. It's always about people. Wins fade. Trophies collect dust. Relationships are what you carry out of the gym forever.

Gratitude

I've been incredibly fortunate.

Great teams.
Great players.
Great assistants.
Supportive parents.
A community that shows up.

And coaching friends who made this journey worth every early morning and late night. We competed against each other on the floor, but the relationships we built off it are something I'll carry forever.

What's Next

I'm not done coaching. Just in a different way!

The sideline was my classroom for 30+ years. And now I want to take those lessons beyond one gym, reaching more coaches, more programs, and more teams.

That's my mission with Great Teams Better Leaders.

More tools.
More conversations with coaches who are in the thick of it right now.

But it's not just about work.

I want more time back. Time with my family. Time to travel.

My wife and I have had the Great Loop on the bucket list for years, a boat trip that circles the entire eastern U.S. waterway system! Our plan is to go in 2030. But it takes a lot of planning and preparation.

One Last Thought

This wasn't easy.

But I've learned this over 20 years: know when to step in. And know when to step away.

I have more to build. More to see. More to do. This was that moment.

Wins fade. Relationships don’t.

“Too hard.”
“Too much.”
“Not how you coach today.”

But here’s the truth most people miss:

Intensity isn’t the issue.
Understanding is.

What Great Coaching Really Looks Like

Great coaching is not about being loud or calm.

It’s about being right for the moment.

That’s the job.
To counterbalance your team.

• When they’re flat → you bring energy

• When they’re frantic → you bring calm

• When they’re distracted → you bring focus

• When they’re doubting → you bring belief

You don’t coach your personality.
You coach the moment.

The Misunderstood Middle

People see a 10-second clip and make a judgment.

What they don’t see:

• The relationship built over months

• The trust earned through consistency

• The standards that were clearly defined

• The conversations that happened before and after

That moment of intensity?

It only works because of everything behind it.

Without trust, it’s yelling.
With trust, it’s teaching.

What Kids Actually Need

Let’s not overcomplicate this.

Kids don’t need softer coaching.
They need better coaching.

They need:

• Honesty

• Truth tellers

• Standard bearers

• Transformational coaches

And yes…
Sometimes that comes with intensity.

And that’s ok.

The Balance That Matters

Here’s where coaches get it wrong:
They stay in one mode.

Always intense.
Always calm.
Always positive.
Always passive.

That’s not leadership.
That’s convenience.

Real coaching requires awareness. It requires feel.
It requires the discipline to ask:

Because sometimes the best thing you can do is challenge.

And sometimes the best thing you can do is put your arm around a kid and remind them:

“I believe in you… now you need to believe in yourself.”

This is the ‘Art of Coaching.’

So how do you actually do this as a coach?

3 Simple Rules for Coaching With Intensity

1. Earn the right to be intense
Relationships first. Always.
If they know you care, they’ll accept the challenge.

2. Be intense about standards, not emotions
Don’t react. Teach.
Intensity should be purposeful, not personal.

3. Return to neutral quickly
Correct it. Teach it. Move on.
The best coaches don’t hold onto moments; they use them.

Coaching is not about being loud or quiet.
It’s about being what your team needs, when they need it.

Sometimes that’s calm.

But it’s always rooted in one thing:

The Power of Attitude (When it Gets Hard)

Every coach knows this truth:

Most of the battles you face are not physical.
They are attitude battles.

The team with the better mindset…
The player who refuses to sulk…
The leader who stays steady when the moment gets loud…

Those are the people who change programs.

If you’ve studied Jay Wright at Villanova, you’ve seen this in action. He turned attitude into a competitive edge. Calm. Tough. Connected.

His teams won with poise because attitude was their foundation. 👇

Over the years, I have learned something important.

Attitude is a choice, but it is also a skill.
And like any skill, it can be trained or neglected.

Some players think attitude means being positive all the time.
It does not.

It is about showing up with purpose.
It is about focusing on what you can control.
It is about responding instead of reacting when life punches back.

Great teammates do not have perfect attitudes. They have responsible attitudes. And responsible attitudes are built on three things.

1: Ownership

They own their effort, their energy, and their actions.
No excuses. No finger-pointing. No blame.

2: Emotional Control

They do not let frustration, disappointment, or ego dictate their behavior.
They pause, breathe, and choose the response that helps the team.

3: Team First Energy

They walk into every practice and game thinking about what the group needs, not what they want. Their presence lifts others. Their attitude strengthens the standard.

Kids who learn these three become leaders. They become consistent. They become the heartbeat of your culture.

And here is something every young athlete should understand.

Your attitude speaks before you do.

It walks into the gym first.
It sets the tone.
It reveals how coachable and reliable you are, and how much trust you earn.

The best teams are not built on talent.
They are built on the attitudes their players show every single day.

And the best coaches model the exact attitude they expect from everyone else.

Steady.
Selfless.
Solution-oriented.
Team first.

Attitude is contagious.
And leaders are the carriers.
Choose wisely.

10 Culture Standards Every Program Needs

I listened to Curt Cignetti talk about football.
But what he was really talking about was culture.

Not slogans.
Not hype.
Not motivation.

Standards.

Cignetti doesn’t coach to the scoreboard.
He coaches to a standard.

Up 52–7 in the fourth quarter?
Doesn’t matter.

You don’t let up.
You don’t relax.
You don’t change who you are.

Because the moment you coach to circumstances instead of standards, your culture starts leaking.

Here are 10 principles that define Cignetti’s culture, and honestly, they apply far beyond football.

1. Standard over circumstance

Your habits don’t change based on comfort or adversity. The standard is the standard, no matter the situation.

2. Next play mentality

No emotional attachment to success or failure. Learn fast. Reset faster. Move on.

3. Six-second focus

Be fully present where your feet are. Win the moment you’re in, then repeat.

4. Habits shape identity

You don’t rise to the level of your goals. You fall to the level of your habits. What you allow daily becomes who you are.

5. Choice has consequences

Players have freedom of choice, but not freedom from consequences. Accountability is part of respect.

6. No neutral gear

You are either getting better or getting worse. Standing still is a myth.

7. Structure creates speed

Organization is not restrictive. It is freeing. Clear plans eliminate wasted energy.

8. People before plays

Culture starts with who you recruit and who you hire. Character, work ethic, and coachability matter.

9. Production over potential

What you have done consistently matters more than what you might do someday.

10. Alignment wins

Clear messaging. Shared expectations. Everyone is rowing in the same direction.

What stood out to me most wasn’t any single principle.

It was how simple and repeatable they are.

No fluff.
No gimmicks.
No motivational speeches that fade by Wednesday.

Just standards applied daily.

I’ve seen this firsthand.

Teams that rely on emotion ride roller coasters.
Teams that rely on standards build floors.

And floors win championships.

Culture is not built in big moments.
It is built in ordinary ones.

Tuesday practices.
Film sessions.
Warmups.
Body language.
How players respond when no one is watching.

I’ve been around many great coaches.
Different sports. Different styles. Different personalities.

But the best ones?

They all live by the same principles.
Not slogans. Not buzzwords.

Principles they come back to on hard days, losing streaks, and quiet Tuesdays.

🔥 Here are the Top 10:

1. Standards Beat Feelings

Standards don’t change because a player is talented, tired, or struggling. Consistency builds trust. Players relax when the standard is clear and consistent.

2. Culture Is Built on Ordinary Days

Culture isn’t built in championship moments. It’s built in practice habits, film sessions, and how you respond to mistakes when no one is watching.

3. Relationships Are the Shortcut to Accountability

You can’t coach effort without trust. Relationships don’t lower standards. They allow you to raise them.

4. Clarity Eliminates Conflict

Most conflict comes from confusion. Roles. Expectations. Effort. Communication. Be clear early so you don’t have to clean it up later.

5. Energy Is a Coaching Skill

Your presence sets the temperature of the room. Body language, tone, and posture speak before you ever blow the whistle. Teams rarely rise above the energy of their coach.
